The hiring decision

What this hire really comes down to

You face wasted energy and manual overrides because your hardware and digital logic fail to communicate. A title match for this work often hides the wrong skill set. Many technicians only pull wire and mount sensors. They lack the logic training to debug sequences or optimize code. You need to ask how they handle a signal break before you look at their resume. Do not hire someone who cannot read a sequence of operations and turn it into a control loop. You lose time if they only guess at which sensor failed.

A fit requires someone who knows BACnet and Modbus from the ground up. They trace signals from the field sensor back to the head-end controller. They spot faults in physical wiring before they touch your software. They map points across controllers to force different equipment to share data. They produce clean documentation for every logic change. This ensures your systems stay running when they leave your site. Look for these specific tasks in their history to verify they can fix your network infrastructure.

Before the shortlist

What we check before you see anyone

  • Verify their ability to interpret complex electrical schematics and written sequences of operations. A candidate who cannot translate a sequence of operations into a logic loop will struggle when your equipment deviates from its original programming during varying load conditions.
  • Assess their methodical approach to troubleshooting communication drops between nodes. A strong candidate checks physical wiring, sensor voltage, and terminations before ever opening the software interface to analyze configuration or IP address conflicts on your building management infrastructure.
  • Confirm experience with network cabling, IP addressing schemes, and common industrial gateway configurations. Facility systems now rely heavily on IT infrastructure, and a technician who does not understand basic network connectivity will cause downtime for your internal teams.
  • Distinguish between installer and programmer levels. Installers handle mounting controllers and point-to-point wiring verification. Programmers require an analytical mindset to build graphical user interfaces and write custom control logic. Hiring for the wrong function leads to immediate project failure.
  • Evaluate their comfort level with NFPA 70E safety standards and low-voltage environments. While most automation tasks involve low voltage, the technician must treat every panel with caution and adhere to strictly defined safety procedures while working near live equipment.

Where we find them

Find candidates at professional integration firms, panel builders, and specialized mechanical service organizations. These shops produce technicians who work in occupied commercial spaces while managing delicate equipment configurations daily. Manufacturer service networks are another strong source, as these individuals possess intimate knowledge of specific controller architecture and the physical quirks of proprietary systems.

Experienced leads or working owners from small integration firms often seek transition opportunities into permanent facility-focused roles to escape the instability of field travel. They are already acclimated to the high-pressure demands of modern automation environments. Look for individuals who prioritize certifications through recognized industry bodies, as these indicate a commitment to standardizing their work logic against ASHRAE guidelines.

Avoid the wrong hire

Mistakes we see

  • Hiring an installer to write complex control logic, resulting in systems that physically work but run inefficiently because the sequences are poorly coded or missing.
  • Ignoring the specific network protocol requirements of your facility, leading to a candidate who understands hardware but cannot integrate disparate equipment into a single dashboard.
  • Requesting proprietary code or internal files during the interview, which signals poor professionalism and risks exposing your facility to security vulnerabilities regarding your control architecture.

Your search

The search in three steps

Buyer questions

Before you start the search

How long does a typical search take?

Automation expertise is highly specific. Expect a search to take several weeks of screening to ensure the candidate matches your site's specific hardware and protocol needs rather than just general experience.

How should I handle a counteroffer?

If your chosen candidate receives a counteroffer, it usually involves pay or travel relief. If you have clearly defined your technical environment and growth path, stand firm on your offer.

What about travel and per diem?

If your site requires travel to regional properties, be transparent. Traveling technicians expect competitive per diem and clear mileage policies, as these are standard in the automation and integration trade.

How do we handle licensing and fit?

Check for state-specific low-voltage electrical licenses where mandated. Cultural fit is determined by their ability to communicate technical problems to non-technical facility managers during emergency system shutdowns.

What are the search and hiring fees?

No upfront fee. You pay only if you hire. Fee terms are set out in the signed agreement.

What you get: You get a search aimed at the actual work, not a job title alone.

  3. 3

    Personal outreach

We contact working tradespeople individually about the opening and what would make a move worthwhile.

What you get: You reach people who are not replying to your job advertisement.

  4. 4

    Live qualification

Each person is talked through the scope, equipment and schedule in a live conversation. Applicable licenses are checked with the issuing authority.

What you get: You only hear about people who understand the job and want it.

  5. 5

    Written shortlist insight

We present a short list with a written brief on each person: what they do now, what they want and what to probe.
