What this hire really comes down to
You lose money every time a crew misses a pipe grade or fails a pressure test. You might think a hire with a long resume is the fix, but many applicants are just general laborers who stood near a trench. Do not trust a title. First, ask them how they check grade behind an excavator using lasers or string. If they cannot explain their own routine for verification, they will cause rework. A true fit manages the trench bottom while keeping the machine operator in rhythm to ensure bedding is correct.
Look for someone who proves their skill through material handling. Your hire must show they understand the difference between joint requirements for ductile iron, PVC, and concrete. They must also document their HDPE machining software training to ensure leak-free connections. Ask them to explain a previous deep trench shoring plan they managed as the competent person. A real fit controls the site so you do not have to.
What we check before you see anyone
- Confirm the candidate has hands-on experience setting pipe to grade using laser or string line methods. Ask them to describe their process for checking grade repeatedly during installation to avoid costly errors in gravity sewer or storm drain layouts.
- Verify the candidate acts as a competent person for trench safety. They must be able to identify soil types, explain proper shoring or trench box application, and describe specific protocols for keeping spoil back from the edge of a deep excavation.
- Evaluate their technical expertise with specific pipe materials including PVC, ductile iron, and concrete. Determine if they have performed wet taps into live water mains or installed critical infrastructure like valves, hydrants, and manholes on previous commercial or municipal sites.
- Assess their experience with high-density polyethylene machining software. Since HDPE requires specialized machining software and strict heat protocols to form continuous, leak-proof joints, confirm they have formal training or documented field experience using these specific welding or joining systems.
- Test their coordination skills by asking how they communicate with the excavator operator. A strong pipe layer must manage the trench bottom while monitoring the machine operator to ensure consistent bedding placement, efficient lifting, and precise alignment without requiring constant adjustments.
Where we find them
You will find these professionals working at site utility contractors specializing in subdivisions, industrial parks, or large-scale municipal water and sewer projects. These individuals are often buried in heavy civil work or municipal repair crews where stability is high. Because they are rarely checking job boards, you must approach them through professional networks or direct outreach to uncover those looking for more complex projects or better foreman opportunities.
Motivations for these workers are specific and predictable. They move when they seek relief from excessive travel, desire a shift to a municipal role with better benefits, or want to transition from laborer-heavy crews into a more technical lead position. They value employers who provide updated equipment and clear project plans. Focus your outreach on their desire for steady, high-profile projects that utilize their specific technical certifications.
Mistakes we see
- Assuming an operator can double as a precision pipe layer without verifying their specific grade-setting history and experience with lasers or gravity flow requirements.
- Failing to confirm the candidate has actually worked as a designated competent person in deep trenches instead of just being a crew member who followed instructions.
- Overlooking the difference between subdivision residential work and high-pressure municipal utility requirements, which often involve different tolerances, inspection standards, and project pacing.
The search in three steps
Local Crew Mapping
Identify local site utility contractors and municipal water departments. Reach out to current laborers or utility workers in those environments to discuss potential shifts in their current project scope or project management needs.
Credential Verification
Locate individuals with OSHA 10 or 30 and trench safety certifications. Prioritize those who have completed manufacturer-specific HDPE training, as this identifies highly technical practitioners who likely handle complex site infrastructure.
Direct Professional Outreach
Contact candidates by referencing specific site utility challenges such as grade tolerance or soil safety. Ask about their recent depth and pipe diameter experience to determine if their background matches your current project requirements.
Before you start the search
How long does a typical search take?
A search for a qualified pipe layer usually takes three to five weeks. This depends on how quickly you can move to interview candidates who are currently employed and need to schedule discussions around their active job site hours.
How should I handle counteroffers?
If your candidate receives a counteroffer, focus on the reasons they wanted to leave initially, such as project diversity or professional growth. Avoid bidding wars and instead remind them why your project offers a better long-term fit for their specific career goals.
Is travel or per diem required?
Whether you offer travel or per diem depends on your project location and the candidate's current distance from the site. If the role requires significant travel, we will disclose these expectations upfront so the salary expectations account for their added time away.
How do you handle licensing and technical fit?
We confirm that candidates hold the required OSHA certifications and manufacturer training for the pipe types you use. We then conduct a technical screen to ensure they have the specific experience with grade control and trench safety you need.
What is the fee structure?
No upfront fee. You pay only if you hire. Fee terms are set out in the signed agreement.
